Childhood obesity is not just an issue in United States- it is an growing epidemic. Obesity epidemic in kids has increased by alarming rate just in last few decades. Nearly one in every five child is obese in the United States. If the pattern of obesity continued on most of America’s children will be living with diabetes, heart disease, and dying young due to obesity. The American Heart Association reported this year that childhood obesity is the top health concern among parents in the United States, beating out smoking and drug abuse. My own younger siblings suffer with child obesity. Their craving for fast food and very limited physical activity has made them overweight and currently they suffer from health problems. Is this the future of our young generation? How much contribution should a parent have in their child’s diet? Fast food has taken over American diet and it has lead to poor nutritional diet among American youth. Fast food companies spend billion of dolla rs every year on commercials, convincing youth to love and eat their product. Roles of Women in the Early Europe Free Essays

In early, medieval Europe, everyday life and the duties of people were greatly different than they are today. Obviously, there was no technology and life was a lot simpler. However, some of the former ways of life are not always praised as something good. In Philippa Gregory’s novel, The Other Boleyn Girl, this theme is seen greatly. In the story, the narrator, Mary, is defending her sister, Anne, after she is sentenced to death for producing an incest baby instead of a son for the king, King Henry. Mary, pleading for her sister, yells out â€Å"We did nothing more than that was ordered. We only ever did as we were commanded. Is she to die for being an obedient daughter? †(Pg. 650). During this time period, many women in the royal courts were used to produce male heirs, mainly to keep the name of the king and the family continuing. I strongly agree with the quote by Mary because killing a human being for a reason such as that is immoral and women are not just objects for men. In the story, Henry did have a choice to kill Anne or not, but I understood why he did end up taking her life. When Mary claims that the two Boleyn girls â€Å"did as they were commanded†, something drew to my attention. Mary was completely valid in saying that. Anne and Mary were mainly just used to birth a son. Several members of their family, including their uncle, demanded for one of them to bed the king. At first it was Mary who had an affair with the already married king. Even though Mary produces two children, one being a boy, it is not legitimate due to the fact that Mary is merely a mistress and not the queen. When he was done with Mary, King Henry moved on to Anne, who was more determined to become queen and have the child be legitimate. She eventually becomes the Queen of England, but it is proven that Henry was just using her for her child after he kills her. I do not agree with this concept by any means. However, this was a common role for women at the time. Kings and royal families were so concerned about keeping their name going in the court that they would risk the lives of women in doing so. You would think that one of King Henry’s seven wives would pick up on this trend at some point, or any woman in any court for that matter. It seems like women were treated as objects in the royal courts. The women were the croc pot that prepared the kings’ stew. And, if that stew was not one hundred percent correct, the croc pot would be set aside and replaced with a new one. I do not feel this is morally acceptable at all. I understand that kings wanted to have a male heir to keep the name going, but they should have had to complete that task so viciously. In this case, I do not agree with King Henry’s tactics at all, but I understand why he killed Anne. I believe that it was so common to banish or kill a wife for such crimes as adultery or incest that Henry had no choice, but to kill her. He was a very strong, determined man with a bold reputation for being so. By beheading Anne, he was retaining his reputation, but also proved that it was never true love between him and Anne. He had women lined up to take the place of Anne. â€Å"He is at her house every night. He is as he was in the old days, when it was her. † (656). This quote just proves the fact that Henry wanted nothing more of Anne than a son, which is a common theme of the roles of women during this time period. I do not agree with the concept of using women for the production of male heirs because it is immoral and women should not be viewed as objects. That is a major theme in The Other Boleyn Girl by Philippa Gregory. It is prevalent throughout the story and in history that King Henry of England used women as devices used to produce male heirs. This was also seen throughout history. Kings were so determined to keep their name going that they would execute their wives for such faults as not producing a boy, or in this case, birthing an incest baby. American Born Chinese Essay In American Born Chinese by Gene Luen Yang, the main theme would have to be identity. Despite the graphic novel consisting of three separate storylines, the main characters in the book all share the same issue – being uncomfortable with whom they are and connected to. If one were to simplify and boil the message of the book down to one word, it would be self-acceptance. The morals of identity and self-acceptance are what American Born Chinese is about. Yang’s novel serves as a reminder that we must accept ourselves how we are – not trying to be something or someone we are not. In the first storyline of the novel, the readers are introduced to the legendary Monkey King – the first of three characters who struggle with self-acceptance. Even though he reigns over Flower Mountain, Monkey is not content by being just a king – he desires to be recognized as a deity. Nevertheless, because other deities see him nothing other than a monkey, he learns as many disciplines as possible to exceed the life of his kind. However, in the end, attempting to be something he is not, he loses control. The second storyline brings in Jin Wang, a young kid who is enrolled in an American school after coming from China. Not long after his first day of school, Jin finds out just how difficult it is to be one of the few Asians among the many American faces. Afterwards, when another young boy from Taiwan is enrolled as an exchange student named Wei-Chen, Jin at first takes no interest. He doesn’t want to be out in public with other Asian people, but he later realizes the things they have in common and later become the best of friends. In spite of that though, Jin Wang is internally ashamed of his friends’ Asian heritage. The last storyline presents Danny, an American high school basketball player who has the perfect student life every year until his cousin from China, Chin-Kee, comes for a visit. Just when Danny is about to get a girlfriend, make a sports team, or become popular around school, a visit from his â€Å"F. O. B. † cousin changes his whole life, forcing Danny to transfer schools in order to escape the embarrassment and shame. Because Chin-Kee has slanted eyes, buck teeth, knows Kung-Fu, and has an accent, Danny loses his way and goes all out on his cousin – only resulting in one very bad move. In the end, all three storylines merge together, revealing the moral of the novel – accepting yourself just the way you are. Each character was ashamed of something they were â€Å"unfortunately† connected to – the Monkey King’s species, Jin’s Asian culture, and Danny’s cousin. They were so obsessed with how others saw them that they lost control, bringing harm only to themselves. The Monkey King, Jin, and Danny all at first failed to realize that there is nothing wrong with being an outsider. This novel, all in all, stresses the importance of self-acceptance.

Some of the important facets of organizational behavior are the leadership, decision making, job satisfaction, team building and also motivation. However in case of the present scenario provided, it is seen that many of the facets of organizational behavior is not properly maintained in the pany named Big Energy. It is a private organization that had bought a flourishing pany called the XYZ pany but had not established a proper organizational behavior that would help the workers to adapt themselves in the new environment. In turn they had applied policies which had a v ery negative effect on the retained employees of the overtaken pany. This study would help to establish the different problems that the employees had to encounter in terms of a number of aspects like the behavior, values and also the attitudes that are portrayed by the new employers and the organization. Before one begin to describe the aspects of the case study provided, a brief overview about the concept of organization behaviour must be discussed.    Organisational behavior mainly pays importance on the topics like influence of personality on performance, motivation of employees and also creating effective teams and workplace groups that when work in harmonious situations will result in producing the best productivity for an organization (Miner 2015). There exists a specific attitude in a workplace that influences the workplace either in a positive way or in a negative way. They pletely neglected the quality of work that the workers were exhibiting and also did not take into account the pany’s long term profits. As a result the loyalty that the workers used to show their previous authority were gradually declining for their new authority and heir morale started to dwindle. Such kind of development of feelings should strictly been avoided by the new authority as it we es loss and increases turnover rates (Green berg 2013). Another important element of organizational behavior is values. Values are the attributes that an individual or an organization carries as as an integral part of existence and may vary from one to another. It is often defined as the main basis of attitude and motivation. In the case provided, the main reason for the arrival of different issues were that there was no similarity with the values shared by the Big Energy pany and that by the workers of the XYZ. As a result, feuds with the supervisors were in constancy and therefore it did not yield any positive result been when Sally tried to argue with them over the harmful effects of the integration model of the authority. The integration model implemented by the Big Energy affected the inter-personal relationships of the workers with that of the employers asking a big question on the effectiveness of managerial leaderships. The employees felt that their wishes and requirement were disrespected and these severe issues forced them to le ave the pany one by one. It also showed that the new authority could not implement proper human resource management skill and therefore could not establish a proper relationship with the employees which would have brought much more productivity (Champoux 2016). This case study portray the importance of knowledge about the macro organizational behavioral theory refereeing to entire organizations and also industries and their operations and not the Micro organizational behavior theory that pays heed to individual or group behavior as a whole. This is mainly because both of them were failing to catch hold of each other’s techniques and models of organizational behavior (Greenberh and Colquitt 2013). This resulted in huge negative impact on the performance of the workers and hence the productivity. In place Big Energy should have set up a proper and critically analyzed approach to integrate the acquired employees in such a way so that they could have developed proper relationship and also would make them fortable and thereby feel included in organizations’ mission and vision. Big Energy should have recognized that human resource make the foundation of the organization and therefore should have taken effective steps to manage them effectively and create an easy pathway to success rather than neglecting the voice of the workers and overpowering them. 2.The acquisition of XYZ Energy by Big Energy though seems to be a good fit, there lies more to it than the same vertical of business. The acquisition is in the quadrant of the Value Trap i.e. Big Energy was able to recognize the process values and technological importance of XYZ Energy, but it was unable to create an integration model which can sustain this acquisition in the long term. Big Energy which had been keen on only acquiring the technology, patents and innovations made the workforce of XYZ energy redundant to their own business model. It must be noted that long term petitive advantage can’t be sought after by myopic scenario planning (Greenberg and Coloquitt 2013). It is quite evident that with employee dissonance prevailing in an organization, it is bound to crumble sooner or later. The attitude and values of the XYZ employees have been hurt and no recognition has been paid to these employees. The senior management at XYZ had also faced the brunt once the acquisition was in full swing. With the redundancy of the senior management, the employees who were still surviving with XYZ very well knew that they were on the verge of colliding with the end of their careers at XYZ Energy. Big Energy in order to make the acquisition fall in the category of ‘Heartland’ needs to realize that the foundation of an organization is its human resource – it’s the people in the organization who form the culture have be liefs and possess values. Big Energy till now has miserably failed in prehending the organizational behavior scope of XYZ Energy. There are two Boer Wars happened in the world history. These are the First Boer War (1880-1881) and the Second Boer War (1899-1902). These wars were between the British Empire and the two self-governing Boer republics, which were the Orange Free State and the South African Republican and were founded by pioneers recognized as Voortrekkers who created the Great Trek originated in Cape Colony and were mostly of Dutch, German and French. These pioneers were frequently named as Boers and were primarily the Afrikaners’ descendants who dwelt in the Eastern Cape frontier. The first descendants of Dutch in the region were not anticipated to survive against the greatest power of the world, which is the Great Britain. The Canadian citizens who were on the side of the Great Britain asked their government to lend a hand to the Empire; thus, â€Å"the war, they argued, pitted British freedom, justice, and civilization against Boer backwardness†. But despite of this high status and achievements, the High Commissioner of Cape Colony (Alfred Milner) wanted to have more. He desired to gain more economic power for the Empire by having interests of the Transvaal and the Orange Free State’s gold mines in the Dutch Boer republics. He desired to make a Cape-to-Cairo confederation of British colonies to control and govern the African continent. And in order to carry out his plan, Alfred Milner made a precipitated war against the Boers. The generals and politicians were very confident that the war will end ‘by Christmas’ as they usually have wars with other countries that only took for a short time. But in this case, they were having the difficult times in defeating the Boers and the war even took three years. In 1899 of October, the Boers invaded Natal and Cape Province (Boers used the principle ‘the key to a good defense is a good offense’ in the said attacked) and immediately invaded three towns namely the Mafeking, Kimberley and Ladysmith. This attacked forced the British to leave behind their first offensive and violent plans â€Å"in order to lift the sieges† (see â€Å"The Boer War: South Africa, 1899-1902). A. First Boer War The First Boer War is also recognized as the â€Å"Transvaal War†. Transvaal War started from December 16, 1880 up until March 23, 1881. It was the first battle between the Transvaal Boers and the British. It was led by Sir Theophilus Shepstone who took control of the South African Republic (Transvaal Republic) in 1877 for the British. The British had strengthened and established their power and prestige over the South Africa’s colonies in 1879 right after the Anglo-Zulu War. The Boers started to protest and subsequently led to revolution in December 1880. The fight had started on December 16, 1880 along with the shots fired by Transvaal Boers at Potchefstroom when Transvaal officially promulgated independence from the Britain Empire. A fight occurred at Bronkhorstspruit on December 20, 1880 where the Boers ambushed and defeated the British army group. Since December 22, 1880 up until to January 6, 1881, the â€Å"British army garrison all over the Transvaal became besieged†. Moreover, the Boers clothed in their usual and daily farming clothing which were earth tone khaki clothes; unlike with the British uniforms which were bright scarlet red that enabled the Boers, who are expert marksmen, to identify and snipe the British troops even from a distance. After the war (in March 6, 1881), William Gladstone signed a treaty and the final peace treaty was on March 23, 1881. The British Empire set the Boers free and gave them independence â€Å"in the Transvaal under a theoretical British oversight† (see â€Å"First Boer War†. Wikipedia, the free encyclopedia. Second Boer War The Second Boer War, is commonly known as the South African War (outside of South Africa), Afrikaans as the Anglo-Boereoorlog or Tweede Vryheidsoorlog (the Second War of Independence), and the Anglo-Boer War (amongst several South Africans), started to have battle since 1899 of October 11 up until 1902 of May 31. The battle was between the British Empire and the two self-governing Boer republics of the South African Republic (Transvaal Republic) and of the Orange Free State. Prior to that, there was a discovery of gold in 1885 in Transvaal that kept the thousands of British and different miners and pioneers interested in their place and flowed over the border starting from the cape Colony and from across the globe. The Johannesburg’s city became a shanty town in a short span of time as the uitlanders continued to grow in number and dwelt close the mines. Because of this scenario, the uitlanders immediately grow in number compared to the Boers on the Rand yet still a minority in the Transvaal in general. The Afrikaners were anxious and indignant of the presence of the uitlanders and because of this; they did not give the uitlanders voting rights and overtax the gold industry. As a result, there was tension from the British mine owners and the uitlanders to revolt and defeat the Boer government. November 1, 2006). IV. Conclusion The British Empire during 1800 and 1900s was considered as one of the biggest and most prestige in all continents. However, the said Empire was not satisfied of what they have. The Empire’s greediness of wealth and power encouraged them to invade African continent in order to get and satisfy their selfish desires. Ernest Hemingway Essay

Ernest Hemingway is a writer known for his characterizations of men and women. His men tend to be very macho and involved in using women for their own personal gain. His women tend to be somewhat naive and overwhelmed with the idea of being with men. As with many of Hemingway’s female characters, Liz in â€Å"Up in Michigan† has mistakenly taken infatuation for love. Liz is actually somewhat obsessed with Jim right from the beginning. Hemingway writes, â€Å"She liked it about how his teeth were when he smiled,†¦that his hair was black on his arms and how white they were above the tanned line when he washed up in the washbasin outside the house. Liking that made her feel funny. † Clearly, sentences like this demonstrate the girlish nature of Liz. She notices all the little things that women notice in infatuation with men. There is no mention of his character, of what kind of man he is, only of his physical characteristics. She feels â€Å"funny† inside thinking about his white skin where it disappears into his clothes. This is the equivalent of the pounding heartbeat of infatuation. In fact, â€Å"All the time Liz was thinking about Jim Gilmore. He didn’t seem to notice her much† (Hemingway 82). Clearly, the feelings are one-sided here. It is impossible for Liz to love him if he takes no notice of her. Real love is about reciprocity. As the story goes on, Jim goes away on a hunting trip. â€Å"She couldn’t sleep well from thinking about him but she discovered it was fun to think about him too† (Hemingway 82). She is thinking about him in the ways of a girl, fascinated with every move he makes. She knows nothing of substance about him. Clearly, he is not thinking of her at all. She even goes so far as to think that â€Å"everything would be all right when he came home† (Hemingway 83). Again, she is pinning her entire identity on this one man who doesn’t even give her the time of day. She has no understanding of real love and is actually setting herself up for someone like Jim to use her by being so needy. She has fallen into the female trap of believing in that fairy tale, romantic love that doesn’t exist in reality. She believes he will notice her and realize they were meant to be together. When Jim returns from hunting, he sits and drinks with the boys. Liz tells the reader that â€Å"She didn’t want to go to bed yet because she knew Jim would be coming out and she wanted to see him as he went out so she could take the way he looked up to bed with her† (Hemingway 84). Again, as a little girl, she wants to take his image to bed and fantasize about it. She needs one last glimpse of him to make her feel complete. Jim does come out and immediately makes advances toward her in his drunken state. She is scared but feels as though he is finally noticing her. She doesn’t want to ruin her chance. As he seduces her, there are phrases like, â€Å"it was cold but Liz was hot all over from being with Jim. † She tells him no but doesn’t really mean it, and he basically takes advantage of her. Afterwards, she is â€Å"cold and miserable† and tells the reader that â€Å"everything felt gone† (Hemingway 85). The story ends with her covering Jim and kissing his cheek as well as trying to talk to him, but realizing on the dock that â€Å"a cold mist is coming† (Hemingway 85). On the dock, with the â€Å"cold mist coming† (Hemingway 85), Liz has realized that like the barges that disappear earlier in the story, her idea of infatuation is gone. She understands that Jim was simply fulfilling his own physical need and that he has no feelings for her. She understands a basic truth that many men see love and sex completely differently than women do. She has, in effect, grown up. The cold mist coming is the way her life will change now that the illusion of romantic, fairy tale love is gone. Jim has not noticed her, and she has paid an extremely high price for misunderstanding his intentions. She will either learn to value herself more and not be â€Å"available† for every man she likes or she will attach herself to another man like Jim who will take advantage of her and treat her badly, but this time she will be realistic in the fact that that is what he will do. She will not wait for the happy ending anymore. Her illusions about infatuation (love) have been shattered, and in a world such as this, she may never learn what real love, mutual trust and respect, is.

Explain the difference between ‘backing up’ and ‘archiving’ of data, state the process taken for both and give reasons why they are necessary. It is important to know the basic differences between backup and archiving information, in order to prevent loss of important files on a computer. There is a big difference between the two and it comes down to variables between short term and long term storage. Backing up important data files on a computer should be done often, sometimes once a day or more. Thinking of it like a short term insurance policy, backups can be done using USG keys, disks, even to tape. Sometimes this information is overwritten each time it is saved, as new tiles are being added. Backups are primarily used for operational recovery, to quickly recover an overwritten file or corrupted database. The focus is on speed, both to back up and recover, and on data integrity. Archives, on the other hand, typically store a version of a file that no longer changing, or should not be changing. For example, an accountant for a small business that uses QuickBooks will back up his files regularly in order to prevent a disastrous loss of inform. He will entrust that information to an online backup system that is updated at the end of each business day. This way, if a problem occurs with the individual computer or network, then there is a way to resurrect the book without having to enter a month of work. Archiving, on the other hand, is the equivalent of a long term insurance policy for files that are rarely accessed or never changed. This type of storage creates a history of the files in an authentic form that can be accessed weeks from now or years from now. The storage media for archiving requires that it have a long, stable life. If the owner of the company died tomorrow, where would you begin to look for important documents? Or what if an audit of 2003 came up? Creating an archive is essential to traching down vital information to a company or individual. Typically, archives have been stored on magnetic tapes in the past, but with cost of online data archiving solutions becoming more practical and inexpensive, you will see more use of them. Offsite data archiving is highly recommended in the even t of a disaster. Another way of looking at the differences is that backup contains multiple restore points, allowing you to go back in time in case of a virus, accidental deletion or accidentally saving over a file. Archived information will only store a singly version of a file and this is rarely changing, if ever at all. Often archived data will also span decades of files. Archiving may require certain policies or rules that approve who have access, how long the records need to be stored etc.

At the time of their settling land was readily available and in large tracts. They were able to establish a very successful farming operation, both grain and livestock. Their lifestyle was very restrictive so their proximity to larger populations in the early days was not even an issue. Today on the other hand, their farms have become centrally located within the state as a result of the continued development around them. They do still own enough land to be self sufficient and successful. The opportunity to sell excess goods and their highly reputed skills and labor as builders and craftsmen has added to their success and allowed their community to expand to other areas of the country. Today, just 18 miles from my house th ere are a growing number of Amish living today. They operate a highly successful dairy operation and a lumber mill. They also sell baked goods from a roadside stand located just east of Rockville on the south side of US 36. My wife and I look forward to frequent Saturday morning trips to buy fresh baked pies, cakes, cookies and best of all bread. They have adopted very few modern conveniences, but still manage to prosper in today's society while still adhering to their traditional way of life and worship. Challenges in human resource management faced by foreign businesses According to the figures established by the World Bank in 1996 there has been unmatchable rate of economic growth in East Asian countries including china, Indonesia and Vietnam. The annual growth rate of the above mentioned countries was 7.8%, 6% and 8% respectively. The major reason for East Asian expansion was the foreign direct investment which by 1994 accounted for 54% of total foreign direct investment in developing countries by western companies. China had been on top by inviting 75% of total foreign direct investment made in 1994 in major East Asian countries. (World Bank, 1996) It has been the second largest country to invite maximum foreign direct investment. (UNCTAD, 1995) Foreign direct investment not just came with huge amount of investments of western world into big Chinese companies but many mergers, acquisitions, subsidiaries and joint ventures came with it. When we see many advantages of foreign direct investment, which will likely to remain the reason for growth in East Asian countries in future, there are certain disadvantages which cant be overlooked. The major concern was and going to be the management of human resource. Matching business practices to those of conventional Chinese companies and gradually leading them in the direction of modern business practices and keeping the productivity as high as possible is one of the toughest challenges western managers face and sometime might not be able to deal with it. Training and development of expatriates and saving early repatriate is just another challenge companies face when they are conducting businesses overseas. One of the biggest challenge for human resource managers is to understand the culture and to set up business practices and policies in accordance with it because without having known the norms, traditions and values one just cant make decisions which can be fruitful and give good return on investments made. Chinese culture is intense so to speak. Least adaptive to the changes in modern world economy which requires quick addressing to rapidly changing needs and demands of the customers, implication of new skills, information sharing, etc. In late 1950s Iron Rice policy has been the foundation of Chinese personnel management which indicates the guaranteed job security, income and benefits for lifetime. (Warner, 1996; Korzec, 1992) Later in 2001 Iron Rice policy had to be broken when china joined world trade organisation due to issues raised by some economists. Lockett indicated four main features of Chinese culture to understand the business and management practices in Chinese firms. 1) Respect for age and hierarchy which results in centralised decision making system, 2) Face and harmony which is considered significant aspects of social life in china, 3) Group orientation refers to being a part of certain group, team or faction, Chinese people like to be represented on the basis of group they are part of, 4) Personal relationships (Guanxi) as explained above is return of favours based on friendships. The above mentioned features of Chinese culture help us understand the long followed norms seen even now in some companies. The question arises whether to follow standard universalistic values or to focus on localization of human resource practices in order to keep business going. In a survey conducted by Bjorkman and Lu found out that the degree of standard globalisation was higher than localisation of human resource management. According to the findings standardisation was higher in companies with strong western partners. Due to the tension between MNC standardisation and localisation of HRM companies choose either of two. The distinction between MNC standards and human resource localization companies seems to be shifting away from implementing Chinese or western management practices and rather focusing on what kind of techniques and practices are required in a certain company. Sometimes companies hire groups of Chinese employees under the supervision of expatriate managers. This helps companies to successfully establish businesses in China but later find it difficult to change the work culture and practices due to strong interpersonal relations (Guanxi). In and out group is another aspect which give managers a hard time to establish good relations and to externally hired Chinese employees. Foreign subsidiaries face double pressure to not only conforming to local environment and norms in which they operate but also to parent company expectations to maintain the internal consistency. (Westney, 1993) In order to keep the business going successfully companies should mix its global standards with the local policies and make a hybrid system in which some of the norms of Chinese culture can be accepted and some can be adapted. Developing an effective work force is a major challenge in China. Achieving cheap labour is easy but to achieve good labour relation is a bit hard thing. This challenge comes with four main concerns as noted by Weldon and Vanhonacker. 1) Selecting local people who have potential to succeed, 2) Providing the learning and training experience they need for development, 3) Retaining the best employees, and 4) Managing day to day work relationships. It is difficult for expatriate managers to hire proactive people who can take an initiative in company related matters as happen in western companies. In a related study managers reported that Chinese employees keep avoiding the issue until it becomes difficult to ignore. When solutions are addressed they are mostly are based on precedents while in western companies managers appreciate employees who take an initiative to raise the issues and address them proactively. The solutions are mostly new ones based on the issue of the time and not on p recedents. Continuous improvement and creativity is valued and rewarded in western companies. People and companies when coming to china from west face an immense change in culture and life style of Chinese people. In Chinese education system students are taught what to think and not how to think which keep those stick to the same life style and thinking throughout their lives and the impact of which can be seen in the companies they work. Respect, precedents are highly valued in Chinese culture. Western managers come from a total different culture where they are brought up in an education system where liberty of thinking and thinking beyond the point it valued and when above two come together it is turbulent for western mangers to deal with Chinese employees. To deal with these issues Chinese government has formed Human resource centres to help the western staff get the better understanding of the culture and establish better relationships with the employees to keep the ship flowing smoothly. In order to be competitive in the market a company need employees who are talented and take up the pressure and render tasks as they come in the way. Even with this realisation there is a shortage of talented people in china which is predicted to become a major barrier in current and future growth. (Ma Trigo, 2008) The shortage of talented people is because of the fact that china has invited huge sums of foreign direct investments. According to the estimates its shows that 50,000 foreign companies enter china market every year striving to find, recruit and retain talented people they need to run businesses. (Taylor, 2008; Zeng, Soosay Hyland, 2008) This brings the need for human resource talent management. China lacks world-class talent required by multinational corporations. The greater concern is the managerial skills. According to the study conducted china will need 75000 people in managerial positions and currently has only 5000 people on the labour market. (Farrell Grant, 2005) Multinational corporations find themselves competing with restructured Chinese companies which have raised the need for effective human resource talent management strategies which makes it a major concern for western multinational corporations. (Cheung, 2008; Ma Trigo, 2008; Taylor, 2007) Talent management has become widely acknowledged concern of companies worldwide but most of the times the national differences are not taken into account. (Colling Mellahi, 2009) Shweyer defines talent management as sourcing, screening, selection, retention and renewel of the workforce with analysis and planning. It also includes talent gap analysis, talent reviews and succession planning evaluation. (Mccauley Wakefield, 2006) It is very necessary to understand the local system before starting the operations. Transferring of human resource management policies and practices from the headquarters to the subsidiaries is bit complicated. Companies need to counterbalance globally standardised human resource practices while responding to local demands. (Bjorkman, 2008) the hybrid set of policies often helps more than just trying to implement Chinese or western policies in the company, the hybrid system which has more Chinese practices and gradually shifting it toward the western system o f policies. The question is if western policies and practices are to be implemented than to what degree and to what extent they should be implemented and integrated in the system. (Bjorkman Levrik, 2008) In order to transfer the human resource management practices from home country to china, institutional factors as well as cultural factors tend to influence the adaption and responsiveness of the human resource practices. (Gamble, 2003) Collings and Mellahi explain that talent management is widely used term but in actual it is fragmented into various aspects of strategic human resource management. There are three different perspectives explained by Lewis and Heckman in this regard. The first perspective focuses on gathering of basic human resource management practices. Researchers in this field have a broader view of talent management. The traditional human resource management practices can be distinguished from strategic human resource management by being more future-oriented by keeping in line with the overall strategy of the firm. (Blackman, Kennedy, 2008) The second perspective says that talented employees are valuable goods for the company which need to be sought after irrespective of some organisational needs. Researchers in this field categorise employees in top, middle and low performers. An argument was established that companies with more top level performers are stronger (Walker Larroco, 2002) but this idea was questioned as it is not always desire able to fill all the positions with top level employees. (Collings Mellahi, 2009) The third perspective focuses on job flow of employees within the organization. This has more to deal with internal labour market than external labour market. The fourth perspective which was recently established by Collings and Mellahi is the emphasis on the positions which put an impact on the competition, the positions which have direct relation to the competency of the organization. According to this perspective firms should focus on the pivotal positions rather than just filling talented employees. Its basically about the identification of key positions which have direct impact on competition. To remain competitive it is essential to retain the talented employees. This could be achieved by continuous motivation and building a relation between employee and employer. This is one way to keep their commitment high with the organisation and stay with it for long term which in turn helps the company grow and remain competitive over the time. To understand the human resource management in china expatriates should get an understanding about the political and economic structure of china. The businesses in china are classified as state-owned, collectives, subsidiaries or joint ventures. Joint ventures have become common in recent years. More and more employees want to work with companies came into existence as a result of joint ventures and subsidiaries for better remunerations and benefits for skills they provide. Due to chinas higher education standards which lack many points which have become topics of concern these days it is hard for expatriate managers to deal with the issues and devise solutions to problems according to local environment. In most cases the Chinese partner of joint ventures is state-owned company from the same industry. It is thus easy for the companies to higher staff as this is the most radially available source in the beginning and many companies try to tap this source. There is a disadvantage to this approach as well. Labour which is being transferred from the Chinese partner company may inherit the qualities of the old organization which might be an opposing force to the kind of environment joint venture wants to establish. Joint ventures in China are allowed to hire people from outside the organisation with or without the help of local labour department. The abundance of labour might make one think that employer is spoiled by choice which is only true if hiring non-skilled or semi-skilled employees. When it comes to hire skilled or talented labour its bit hard for the companies to deal with as explained earlier that talented employees are considered as commodities for a company. Finding right employees not easy let alone getting skilled labour transferred from the old employers because it is more difficult to do so. One reason to hire fresh graduates from universities is that they dont bring bad management practices with them. It is easier to mould them according to organisational culture and make them work, think and perform in the organisation according to companies standards. If the labour department dont support a company for the transfer of the skilled labour, they will also refuse to reveal the recruits file which has all the information regarding their past experiences, salary, ranks along with their educational and political histories. Failure to get the file it restricts employees to take up a new job. Getting employees transferred from other cities might require as many as twenty approvals. In china firing is even more difficult than hiring an employee. If the fired employee comes from Chinese partner of the joint venture then they will have to go back to the same company which will be hard for it to allocate them a job again but there are certain regulations for joint ventures to fire a person. An employee can be dismissed if they become redundant as a change in production and technical conditions or who fails to live up to the expectations even after relevant training and development and not suitable for transfer to other works. According to the regulations the company can take action which can be dismissal if the recruit has violated the ventures regulation which may have led it to severe consequences. The venture cannot dismiss an employee for its own purposes and thus needs to inform the in charge department and the local labour bureau. The labour union should be given an advance notice and time to protest about the discharge. These are some kind of barriers to dis missal a joint venture or foreign subsidiary faces. Many companies are flooding in china for cheap labour and low cost productivity but in actual end paying more than the labour wages in other developing countries. The Chinese regulation says that wages in a joint venture must be 120% to 150% higher than sate owned enterprise in the same line of business and locality. The reason behind this regulation explains that more skilled employees are required in joint ventures. Many investors later realise that they had been over charged by Chinese side. (Tsang, 2010) Trade union is another aspect of Chinese businesses. Many trade unions have been established in many joint ventures. They are at times very helpful in accomplishing the tasks as they have the responsibility of carrying out necessary education, training and development of the workers. Another duty which trade unions perform and should be welcomed by foreign investors is to arrange technical and professional courses and recreational and cultural activities. The presence of trade unions is often helpful for Chinese as well as foreign joint ventures. Many foreign joint ventures found trade unions presence very helpful, in accomplishing the tasks, and less confronting. To conclude my essay I would say that when conducting a business in china there are often many problems a firm faces. The cause to those problems can either be institutional or cultural. The institutional problems include issues related to political and economic structures of the country. These issues are mostly the result of government policies and the aftermath of Cultural Revolution. On the other hand culture changes at a slower pace than economic changes. It takes longer to change peoples perception and their attitudes developed over centuries. If the human resource problem arises because of any economic issue it can be addressed and overcome but as far as cultural issues are concerned like explained above will take time to fix. Human resource management does face a lot of challenges when working in china but the causes to most problems are not under their control but the parent company has all the freedom to choose who they want to assign the key positions in the joint ventures or subsidiaries. Possessing world-class managerial skills and qualification is one thing but adapting to change when send abroad and liking for the new culture is very important. The expatriate managers should be accommodating toward culture as well as concerns of Chinese which is very different from their own. Being cultural sensitive helps them save themselves from early repatriates and deal with the bureaucracy and know the hardships of working in developing country. As for the education as per the western companies standards, China according to my understanding has figured out the issue and importance of being competitive. They have sensed that there are loopholes in their higher education standards which lag them behind. We see hundreds of thousands of Chinese students flooding to western countries each year for higher education so that they can fulfil the educational demand of the multinational corporations entering in china every year. Guanxi which has been discussed several times above in this essay still is very important to obtain scarce resource and benefits which cant otherwise be obtained. It also helps to tackle bureaucratic issues. In order to make their expatriate managers stay in china for long companies should conduct an extensive training and development program before sending them abroad and avoid extended overseas stay that dont often leave a good impact on productivity.
